Organizational Innovation and Performance: The Mediating Role of Faculty Affective Commitment in a Philippine Public Higher Education Institution

This study investigates the mediating role of affective commitment in the relationship between organizational innovation and organizational performance within a public higher education institution in the Philippines. Utilizing a predictive-causal research design, data were collected from 331 faculty members from a higher education institution and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM). The findings revealed that organizational innovation significantly and positively influences both organizational performance and affective commitment. Likewise, affective commitment demonstrated a significant direct effect on performance, indicating that emotionally invested faculty members contribute meaningfully to institutional outcomes. However, the mediating role of affective commitment in the link between innovation and performance was not supported, suggesting that innovation drives performance directly rather than through emotional bonds. This result diverges from prior literature emphasizing the mediating influence of commitment and points to a context-specific mechanism where structural and operational innovations independently enhance institutional outcomes. The study underscores the strategic importance of fostering innovation in public HEIs and calls for further exploration into alternative psychological or structural mediators that may better capture the innovation-performance dynamic in Philippine higher education.
