Educational Leadership Under Pressure: A Study on the Relationship Between Work Intensification and Leader Burnout

This study examines the intensification of paperwork and multitasking among school leaders, highlighting how increased demands for accountability and administrative compliance have reshaped the leadership landscape. Drawing from recent literature, the findings reveal that while bureaucratic pressures have become an inevitable aspect of educational leadership, their negative impacts on leaders’ well-being are not unavoidable. A positive school climate—marked by trust, collaboration, and strong social support—emerges as a crucial moderating factor that can buffer the emotional and physical toll of heightened workloads. Conversely, environments characterized by weak professional relationships exacerbate stress and burnout among leaders. The study also underscores the often-invisible emotional labor involved in managing bureaucratic tasks, as leaders struggle to balance administrative demands with their core mission of fostering teaching and learning. This emotional strain poses a significant risk not only to individual leaders' mental health but also to the broader stability and effectiveness of schools. The paper concludes that systemic interventions, including school culture reforms, administrative streamlining, and professional development focused on resilience, are urgently needed. Supporting school leaders in these ways is essential for sustaining effective leadership and ensuring long-term educational excellence in increasingly complex school environments.
